What we have learned
This session explored how lighting firms of all sizes build and sustain healthy company culture, particularly in increasingly hybrid and remote work environments. Panelists agreed that culture is shaped by people—not posters, perks, or slogans—and that strong culture requires intentionality from leadership. Clear, consistent communication emerged as a defining element. Firms with distributed teams rely on structured systems such as weekly town halls, one-on-one check-ins, virtual social rituals, intranets, and gratitude channels to replace the informal “hallway moments” lost outside an office. These practices reinforce values, create shared identity, and maintain human connection.
Mentorship and psychological safety were identified as cultural cornerstones. Leaders emphasized the importance of encouraging questions, reviewing work openly, and normalizing honest conversations about workload and uncertainty. Younger designers thrive when they understand expectations, see transparent decision-making, and feel comfortable learning through mistakes. Firms also highlighted the value of clear career paths and leadership training to build the next generation of leaders.
Burnout prevention was another major theme. Despite industry pressures, panelists stressed the need to model healthy boundaries, allow real time off, and distribute responsibility across teams. Experimental structures—such as pods, buddy systems, and flexible schedules—are helping studios maintain support while preventing overload.
Diversity and inclusion were celebrated as strengths. Firms cultivate belonging across geographies and cultures through shared presentations, multilingual exchanges, potlucks, and cultural spotlights that enrich team connection.
Across all discussions, one message remained constant: good culture is not accidental. It is intentionally designed, consistently reinforced, and expressed through curiosity, communication, shared values, and genuine care for people.
